Organizational change management: An exploratory study of selected catholic organizations in NairobiSoko, Jacob Jeketule (Daystar University, Faculty of Postgraduate Studies, June , 2007)[more][less]
Abstract: Organizations are ever faced with change which is internally or externally driven. While change is positive for organizations that are resilient and agile, organizations that are rigid and hierarchical in structure find it difficult to adapt to it. Catholic organizations find themselves in a state of rigidity and hierarchy. The purpose of the study was to explore and evaluate the intervention measures employed by catholic organizations in Nairobi in responding to changes and whether such measures give the organizations resilience in the midst of turbulent environmental changes. Specific objectives were to explore the major drivers of change affecting selected catholic organizations; examining if catholic organizations resist change and how such resistance if present is managed; exploring and evaluating kinds of interventions used which the selected catholic organizations use to manage change and finally to compare existing strategies used by catholic organizations with best practices and making necessary recommendations. This was a non-experimental exploratory study and the data was collected through questionnaires and interviews from a sample of 288 (20%) drawn from 1444 catholic employees and managers. Out of 288 a response rate of 167 (58%) was achieved which is adequate for data analysis. The study found out that change of leadership, technological and social cultural are the main drivers of change in the catholic organizations and that the majority of the members of catholic organizations resist change because of inertia and fear of loss of security. The study also found out that those that excelled in managing organization change effectively, though a small percentage, used power sharing strategies which aim at empowering the people by promoting real understanding, communicating and involving them in the change process. It was also found out that most of the changes affected people competences and least affected structures. Finally, it was found out that the majority of catholic organizations used force-coercion and rational strategies which led to the impact of change to be small scale and short term. The following recommendations were made for catholic organizations: to deploy shared power strategies for best results in organizational change, to engage in succession planning and lastly, to have change agents that are always innovative in order to satisfy needs and preferences of customers at all times. Abstract: This study was carried out to assess the impact of labour turnover in the banking industry with special focus on XYZ Bank (K) Ltd. According to Ferris, Rowland and Buckley, (1990, p.427), employee turnover is of great concern to organizations because it is very costly to companies. It can lead to personal tensions in other employees and has the potential to further increase turnover and organizational ineffectiveness, because those who remain do additional work until the replacement performs at an acceptable level. Several scholars have examined employee turnover decisions to better understand them and to develop suggestions for effective coping in the workplace. The banking industry is not an exception especially since it deals in professional services where personal relationships established between employees and clients are central to ongoing business and turnover rates in excess of 10% are likely to cause damage to the business (Torrington, Hall & Taylor, 2005). The number of employees who joined XYZ Bank (K) Ltd between years 2006 to 2009 was 348 while those who left were 300 (HR report, 2009). The study endeavoured to find out how these gains and losses impact on the organization’s performance. To address this issue, this research report is organized into 5 chapters. Chapter 1 gives the introduction into the research topic including the objectives and scope of the study. In chapter 2, the study examined market conditions and trends in job tenure, the main reasons for employee turnover and impact of staff turnover. It further explores some approaches which are expected to improve staff retention rates in general. Chapter three provides all the details of the research methodology used in the study. The study involved administering questionnaires to 63 people from non-management staff and conducting interviews to 12 management staff. Non-participant observation on the work environment, behaviour of employees at the work place, employee attitudes and perceptions together with organizational values among other aspects were also done. Chapter 4 provides the research findings which were analyzed using thematic categories to establish trends and patterns. It has further endeavoured to establish how employee turnover impacts on the performance of the organization in relation to service, operations, productivity and ultimately profitability. In Chapter 5, the research gives the summary, conclusion of the study from the findings and provides recommendations relevant both to this case study and for further research. Abstract: Car care products are products which are engineered to maintain a car into good working condition to bring about longevity and also aesthetic values. Some family of car care products are those products which can be used for body paints, battery systems, dashboard, engine systems and upholstery parts. Car care products need to be well blended with good design, colour, packaging, label, lettering, name, style, and symbol so that the products can be distinguished from the competitors’. This results to product differentiation which builds on brand preference thus sales increase and high profitability for the companies. This study was carried out to determine whether branding of locally manufactured car care products increased brand preference. This study brought out the role of branding of locally manufactured car care products in product preference, brand perception, market entry and in gaining competitive advantage. The research adopted a descriptive research design. Sampling technique adopted was non-random; convenience sampling. Data was collected using questionnaires and interviews done among the auto shops along Kirinyaga Road, Nairobi. These are organizations that deal with both imported and locally manufactured car care products. One of the key findings of this study was that branding of car care products improve brand perception, brand preference and aid in market entry. It was also found that branding enable companies gained competitive advantage. One of the key recommendations proposed by this study is that locally manufactured car care products should be properly branded. This would enable the local brands to compete fairly with the imports. This study recommends other area of the study to be done on the effect of advertising on branding. Abstract: In today’s business environment, fraud can no longer be considered a secondary concern as its effects can be quite costly. Smart companies know that fraud may occur hence they develop effective strategies for preventing, detecting and responding to fraud risk. The purpose of this study was to explore the factors influencing fraudulent activities in stock brokerage firms and investment banks in Kenya. This study was necessary because in the recent past, Kenyans have witnessed some of these firms collapse and millions of investments lost partly due to fraudulent activities. The objectives of the research were to find out whether the stock brokerage firms and investment banks complied with the operational procedures as per the legal regulatory framework of the capital markets intermediaries, investigate the internal controls the firms had put in place to prevent/deter fraudulent activities, establish whether fraudsters and organizational characteristics influenced acts of fraudulent activities, find out whether employees were trained on their jobs and how this affected incidences of fraudulent activities, and establish whether there were any legal actions taken against the fraudsters to serve as punishment and discouragement to further fraudulent activities. The researcher used descriptive research design and targeted a population of 21 firms which included stock brokerage firms, investment banks and regulatory firms. All the firms in the population were studied. Purposive sampling design was used to select a sample of 82 individuals who included Managing Directors, Operations Managers, Finance Managers, IT Managers, Dealers and Compliance officers. Data was collected using questionnaires and interviews. Data was analyzed using Predictive Analysis Software (PASW) and presented using tables, pie charts and histograms. Results revealed that fraud was high in stock market industry, non-compliance and failure to follow operational procedures contributed to fraudulent activities. Though the firms had internal controls in place, they were not strong enough to deter fraud. Inadequate employee training also influenced fraudulent activities. Organizational and employee characteristics also contributed to fraudulent activities. The recommendations for the research were that the firms should develop effective systems of internal controls, assess employee training needs and develop fraud awareness and training program, instill a culture of sound ethics, develop a company policy on fraud and work in partnership with other organizations and bodies to share information. The government should enhance its strategy on fraud prevention and the regulatory body (CMA) should ensure that the firms have a strong anti-fraud culture. Abstract: Kenya is poised to become the preferred destination for business processing outsourcing (BPO) services in Africa. With the opening up of the Information Communication and Technology (ICT) Sector in Kenya, new opportunities have emerged in the area of establishment of call centres. Traditionally, call centres have been viewed as ‘high-tech sweat shop’ that have been riddled with management problems ranging from poor staff morale, absenteeism, high staff turnover, escalating operational costs, low service quality and service levels, high levels of conflict from cultural and communication differences among others. With this background of the opportunities arising, this thesis examined the various management practices employed in existing Kenyan call centres and their relative importance in the success of the call centre. Data was collected with the use of questionnaires and personal interviews. The analysis of the results reveals that the most common practices in call centres include the use of technology, a focus on training, performance management via both qualitative and quantitative approaches and the design of work and environment to maximize productivity. Also noted as necessary for success is effective employee reward and recognition. This study recommends that for the call centres to be successful, the use of technology must always enhance how the people do their work and automate mundane tasks that do not necessarily require the intervention of an agent such as the use of interactive voice recording systems. With the knowledge of what makes for a successful call centre, entrepreneurs venturing into the establishment of such an organization can operate within these parameters to make them competitive and successful. Abstract: In today’s business world, non-governmental organizations like churches need to embrace strategic management just like other businesses. The purpose of the study was to examine ways through which strategic management could be enhanced to ensure effective and efficient operations of the Deliverance Church. Its objectives were to find out the extent to which the church practiced strategic management in the accomplishment of the goals, to find out the challenges that the church experienced in the process of development and implementation of strategies, to examine how the church integrated strategic management in its operations, and to recommend ways and methods of ensuring effective strategy formulation and implementation in the church. The study used descriptive research design and targeted 14 Deliverance Church branches to obtain the required information. Purposive sampling design was used to select a sample of 42 respondents who included senior pastors, assistant pastors and church administrators. Data was collected using questionnaires interviews. Data was analysed using Statistical Package for Social Sciences (SPSS), version 21 and presented using frequency tables, pie charts and bar graphs. The results revealed that the church had integrated strategic management in its operations but there were still areas of strategic management which needed to be addressed to improve on performance. The study concluded that Deliverance Church had adopted strategic management process but still needed to address some factors. It recommended that local churches should have formal strategic plans for future references, educate and communicate both vision and the mission statement to the pastors and the members and have a strategic planning committee for planning and reviewing strategies in use from time to time to ensure that they are effective. Abstract: Non Governmental Organizations (NGOs) spend a lot of resources including money and time developing strategic plans. Unfortunately, only about 10% of strategic plans are successfully implemented. Every organization, whether public or private, is unique in the way it interacts with its environment and no one strategy will fit the circumstances of all organizations. Strategic management theories however suggest that incorporating organizational learning into the strategic plan is vital for successful implementation of the strategic plans. They argue that it allows the organizations to adjust appropriately and in a timely manner to changes in their operating environment. This study sought to analyze the role of organizational learning systems in the successful implementation of the IRC 2008/10 Country Program Strategic Plan (CPSP). The study had four objectives: to analyze the implementation process of the IRC CPSP; to identify organizational learning systems put in place by the CPSP; to determine the impact of the said systems; and, to identify challenges faced by the IRC in the implementation process of the 2008/10 CPSP. The study targeted employees of the IRC and representatives of partner organizations who had participated either in the formulation or implementation of the 2008/10 CPSP. A total of 33 IRC employees and 4 representatives of partner organizations met the criteria and were all targeted by the study. Data was collected through interviews, self-administered questionnaires and review of documents. In general, 65% of those targeted by the study agreed to participate. The data was analysed both quantitatively using Epi-Info™ and qualitatively (manually). The study found that organizational learning systems can indeed contribute to the successful implementation of strategic plans. Changes in organizational culture, organizational structure and technology use associated with the IRC 2008/10 CPSP contributed positively to the successful implementation of the strategic plan. Maingi, Felix (School of Business and Economics, Daystar University, May , 2011)[more][less]
Abstract: The ultimate goal of Total Productive Manufacturing (TPM) is to implement perfect manufacturing. Originally introduced as a set of practices and methodologies focused on manufacturing equipment performance improvement, TPM has developed into a comprehensive equipment-centric effort to optimize manufacturing productivity. TPM is based on team work and provides a method for the achievement of world class levels of overall equipment effectiveness through people and not through technology or systems alone. This study was intended to evaluate TPM in Kenya, its effect on productivity and production cost of firms in the manufacturing sector and to come up with recommendations that would help firms to implement TPM successfully. The study focused on Unilever Kenya limited and found that TPM had improved Unilever’s performance by increasing efficiency and reliability of production equipments, reduced cost of production, increased employee involvement and morale. In the manufacturing industry, the strategy formulation considers the forces of competition in the industry segment. Due to the increased awareness of the competition efforts must surpass the mass production witnessed in the 1920’s, by adoption of practices using technology and innovativeness to ensure survival. TPM is hence used as a source of manufacturing-led competitive advantage through improved quality, speed, delivery, flexibility and cost. The role of business operations in tapping into the different sources of manufacturing-led competitive advantage is based on the production needs of the organization and availability of the technological advances. The study used a descriptive survey method in which Goldratt’s theory combined with the collection of qualitative data. Data collected was coded to allow the researcher to use descriptive statistics. The research findings showed that implementation of TPM has improved UKL’s performance by improving OEE through cost reduction, increasing employee knowledge, improving employee involvement, morale and product quality, ensuring continuous machinery maintenance, reduced wastage of materials and employee training. Abstract: Employee retention is one of the biggest challenges facing corporate leaders and businesses today. Attracting the best talent is a demanding task, but retaining these employees is even more difficult. One way to tackle this problem is to understand what employees want from an organization. The main objectives of this study were to establish the reasons why employees stay or leave The Karen Hospital (TKH), to evaluate the current employee retention strategies used in TKH, to determine the critical success factors for employee retention and to determine the effects of employee turnover on employee productivity and TKH performance. The employee retention study was aimed at helping the hospital establish the critical success factors on employee retention. The key findings of the research showed that majority of employees stayed at TKH because of the following reasons: the work was challenging, the work environment was conducive and that there was training and development of employees. Majority of the employees left TKH because of career advancement, salary, long working hours and low benefits provided to them in the organization. The current employee retention strategies used in TKH included availability of appropriate resources and equipment, promotion of diversity amongst employees, positive work environment, medical benefits etc. The employees however felt that their ability to balance between work/life issues due to workload, competitive pay, flexibility of work schedule, reward and recognition, career advancement and lack of incentives needed to be addressed in order to make employees more motivated and productive in the organization. The findings of the study provided the critical success factors that could contribute to employee retention in TKH which included providing competitive pay, according trust of employees by management to make correct decisions in the workplace, giving incentives, providing training and education opportunities, provision of appropriate resources and equipment for work, recognition and reward for outstanding performance and providing flexible working hours. The results of this study also indicated that high staff turnover reduced significantly the productivity and performance of employees in the organization. From the findings of the research, the researcher recommended that the remuneration package and benefits of employees should be reviewed, employees should be recognized and acknowledged for their outstanding performance, the working schedules should be improved which should include flexible working hours and more training and educational opportunities should be provided within the organization. The organization should also develop their employees and offer career advancement so that their worth to the organization increases. Abstract: In the year 1990, the Kenya government enacted the Export Processing Zones (EPZ) Act (Cap 517, Laws of Kenya) which gave birth to Kenya’s EPZ programme and the EPZ Authority (EPZA) as the body mandated to implement and manage the EPZ programme. EPZs play a vital role in stimulation of economic development in host countries. However, Kenya’s EPZ performance statistics for the years 2005 – 2009 showed an underperformance by many of the enterprises. In fact, during that period, the EPZ enterprises cumulatively purchased less than 24% of their raw materials from local suppliers, thirty enterprises closed down and up to eight thousand jobs were lost. Leadership styles have a great deal of influence on the performance of organizations and the under performance of the EPZ enterprises in Kenya brought into question the effectiveness of the styles of leadership among them. It is with this in mind that, the research was undertaken. The research was carried out as an explanatory case study and used techniques such as desk research, questionnaires and personal interviews. The target population comprised one hundred and thirty one top-level managers of thirty four enterprises operating at the Athi River EPZ in Kenya. Samples were collected from eleven EPZ enterprises achieving a response rate of 57.1%. The respondents included different nationalities and genders. Eight of the corporate leaders were found to exhibit democratic leadership style, two exhibited autocratic leadership style and one exhibited laissez-faire leadership style. Expert views were also collected from staff of the EPZA and Kenya Revenue Authority (KRA) stationed at the zone. Notably, the majority of respondents indicated that their corporate leaders exhibited attributes of effectiveness. The study also identified environmental factors that were influencing the performance of the enterprises and the effectiveness of their leaders. It is envisaged that the results and recommendations made would contribute not only to new knowledge on leadership styles in Kenya’s EPZs, but would help address pertinent issues that continue to hinder good performance and leadership effectiveness among the EPZ enterprises. Abstract: The study did an assessment of debtors management practices amongst large and medium firms, a case of Machakos town in Kenya. The study sought to find out the debtor management practices used by the firms; to identify challenges facing debtor management practices by the firms; and to identify policies employed to counter challenges facing debtor management in Machakos Town. Stratified sampling was used to select a sample for the study where analysis was done using descriptive statistics and percentages and data presented in tables and graphs. One key finding was that these firms did not have established procedures for overdue account. However, the study found out that these firms used the 5cs of credit when evaluating the creditworthiness of a buyer. It was thus concluded that debtors management practices amongst these firms were limited, though a significant number of firms often grant credit to their customers which can be attributed to lack of financial management skills. It was hence recommended that these firms should employ more qualified staff to enable them keep track of debtors’ accounts in a more informed manner and only warrant credit on a case by case basis to avoid a higher risk of non-repayment. Abstract: E-business is quickly become an integral part of a company’s business strategy by manifesting itself in the increasing importance of tailoring products / services along the lines of the customer's needs. The integration of e-business and ICT leads to the transformation of the business firm’s processes in delivering higher customer value by utilising developments in computing technology and philosophy. This study set out to establish the relationship between E-business strategies and business value. The main objectives that were addressed were to determine whether the E- business strategies employed in CTDLT were viable in enhancing business market share and its strategic goals; the impact of E- business on the competitiveness of CTDLT on levy collection over other levy collection modes; whether the E- business strategies contributed to the improved levy collected in the financial year 2010/2011 and how the use of E- business strategies enhanced customer satisfaction and retention at CTDLT. The study found that for a company that was embarking on a journey of embracing technology, e-business strategies were important to ensure continued success through enhanced business value to both internal and external stakeholders. In order to spur growth in the market share (customer base), competitiveness, company returns/profitability and customer satisfaction in CTDLT, the study recommended that the organization should invest more on E-business strategies so as to improve its operation efficiency; introduce other levy payment modes through mobile commerce such as Mpesa and carry out Business process reengineering in order to gain a competitive advantage and increase its profitability. Abstract: The research explored the leadership styles and challenges facing women in career progression in the manufacturing sector in Nairobi. The key objectives of the study were to identify leadership challenges facing women within the manufacturing sector, to explore the leadership styles employed by women in the manufacturing sector and to evaluate the various aspects of career success for women in the manufacturing sector. The leadership designs used in the study were behavoural and skills approach to leadership. The target population was companies from different economic sectors based in Nairobi and with an ordinary membership with KAM. The data collection tools that were used are questionnaires and interviews. A total of 97 questionnaires and 5 personal interviews were analyzed. The study found out that women struggle more than men to attain career success and that some leadership challenges affect women alone. The most prominent leadership challenge facing women is gender related like male dominance at the work place and women negative stereotyping. The study also found out that women use different leadership styles from men and that they prefer leadership styles which are collective and support teamwork. From the study, majority of the leaders have progressed in their career and that gaining of new skills and technical expertise was the most prevalent measure of career success. The study recommends holding of more trainings and women forums which would serve as an avenue for enlightening people on the possible leadership challenges and propose possible leadership styles and ways of career growth. Women also need to use affiliative and democratic leadership styles which encourage teamwork. Another recommendation is to have the manufacturing sector deploy a friendly work environment in order to attract more women into the industry and incorporate them into leadership. Abstract: This study sought to find out whether inflation affected the performance of Barclays Bank Zimbabwe in terms of financial performance, lending practices, recruitment practices and compensation for its staff. The objectives of this study included: finding out how inflation affects Barclays Bank Zimbabwe’s performance; assessing the impact of inflation on the recruitment and compensation practices of Barclays Bank Zimbabwe and ascertaining how inflation affects Barclays Bank Zimbabwe’s lending practices. The study was a case study and used questionnaires, interviews and content analysis to gather data. A sample size of 45 was selected using quota sampling and the response rate for the questionnaires was 68.2% and for the interviews, the response rate was 85.71%. Data was analysed using SPSS and Microsoft office excel. Pearson’s correlation coefficient was used determine the relationship between two variables that is inflation and salaries. Coefficient of determination was also used to establish the ration of explained variation to total variation. The study findings were presented in form of tables and figures and found out that inflation affected BBZ performance. As part of the findings, the study found out that the recruitment practices were affected by inflation as well as compensation for BBZ employees. Though the bank had access to a pool of vast talents, this was at a higher cost and as inflation increased, so did the salaries and wages of the employees. The variations observed between the salaries offered at BBZ and inflation were 99% caused by variations in inflation rates and 1% was caused by other factors. Lending rates were also affected by inflation since the bank itself did not have the money to continue lending and customers could not afford to take loans due to the high lending rates imposed by the bank. Hyperinflation also led to decreased financial performance for the bank due to the constant increases in salaries and wages, decreased investment, reduced lending, increased recruitment costs and a poor operating environment in the country. Abstract: The purpose of this study was to evaluate the effect of the extrinsic reward systems offered to employed refugees on their productivity and motivation to work and their subsequent effect on employee commitment and retention at work in Kakuma refugee camp. The objectives of this study were to identify the existing extrinsic rewards for employed refugees in Kakuma refugee camp, determine the effect of the extrinsic rewards on their commitment and retention levels, find out their satisfaction levels with extrinsic rewards, establish the factors that influence their performance and establish strategic interventions that can be adopted to enhance productivity and commitment among employed refugees in Kakuma camp. Exploratory and descriptive designs are the research designs that were used to collect data to portray accurate information on the extrinsic rewards implemented in Kakuma Camp. The research instruments which facilitated the collection of data were questionnaires and interview schedules. The sampling procedure relevant in this study to achieve the objectives in the most effective and efficient manner were purposive sampling and random sampling. Data was coded and entered into Statistical Package for Social Sciences (SPSS). The findings of this study reveal that the extrinsic reward received by employed refugee as salary was incentive, thus monetary reward. Though the majority of the respondents did not recognize non-monetary rewards offered by the employer such as trainings, bicycles, food, days off, and parties at the end of year, some organizations offered those rewards to their employees. The findings showed that commitment and motivation of employees were influenced by the extrinsic rewards, while, satisfaction level and productivity were largely affected. The findings also displayed factors such as performance appraisals, salary and benefits surveys influenced their performance that led to poor productivity. Reward system therefore was among the main factors that influenced employee refugees’ productivity. Basing on the research findings, the study has recommended the development of a reward system that aligns job performance with the rewards while ensuring that both monetary and non monetary rewards are offered to employed refugees. Moreover, the rewards system should value employees’ qualification, job performance and length of service in order to yield motivation and increased job productivity Description: Master of Business Administration in Strategic Management and Human Resource Management URI: http://repository.daystar.ac.ke/xmlui/handle/123456789/3481 Files in this item: 1
